It is disappointing, but it should be manageable.<\/strong><\/p>\n<p><strong>By lunchtime, that confidence has disappeared. Who prepares the monthly management report, and which spreadsheet contains the correct pricing calculations?<\/strong><\/p>\n<p><strong>Who knows how customer exceptions are approved? Why does one important report only work after a manual adjustment that nobody else understands?<\/strong><\/p>\n<p><strong>The employee has not simply resigned. A large part of the company\u2019s operating knowledge has walked out with them<\/strong>.<\/p>\n<h2><span class=\"ez-toc-section\" id=\"The_warning_signs_are_often_ignored\"><\/span>The warning signs are often ignored<span class=\"ez-toc-section-end\"><\/span><\/h2>\n<p>Most CEOs understand the risk of losing a senior executive. The operational risk hidden elsewhere in the business is often less obvious.<\/p>\n<ul>\n<li>It may sit with the finance employee who knows how to correct the month-end spreadsheet. It may be the project administrator who knows where every document is stored.<\/li>\n<li>It could also be the customer service manager who understands which clients require special handling. These employees are often described as indispensable.<\/li>\n<li>That sounds like praise. It may actually be a warning that the business has become too dependent on one person.<\/li>\n<li>The signs are usually easy to recognise. Work stops when someone is on leave, files are difficult to find and reports depend on copied formulas.<\/li>\n<li>Approvals remain buried in email conversations. Handovers consist of rushed explanations rather than properly documented processes.<\/li>\n<li>Someone eventually says: \u201cOnly Thandi knows how that works.\u201d<\/li>\n<li>That sentence should concern every CEO. It is not a compliment\u2014it is an operational risk statement.<\/li>\n<\/ul>\n<h2><span class=\"ez-toc-section\" id=\"One_resignation_can_expose_a_weak_process\"><\/span>One resignation can expose a weak process<span class=\"ez-toc-section-end\"><\/span><\/h2>\n<p>Experienced employees carry valuable knowledge. They understand the history behind decisions, the exceptions to the rules and the relationships that keep work moving.<\/p>\n<p>That experience cannot simply be replaced by a procedure manual. However, the business should not depend on one employee remembering every step, fixing every problem and repeatedly rescuing the same process.<\/p>\n<p>People retire, relocate, become ill or accept better opportunities. Some leave unexpectedly and with very little time available for a proper handover.<\/p>\n<p>The question is not whether employees will eventually leave or change roles. The real question is whether the business can continue when they do.<\/p>\n<h2><span class=\"ez-toc-section\" id=\"Mass_resignations_multiply_the_danger\"><\/span>Mass resignations multiply the danger<span class=\"ez-toc-section-end\"><\/span><\/h2>\n<p>One resignation may expose a weak process in a single department. Mass resignations can expose several weak processes at the same time.<\/p>\n<p>The business may suddenly lose the people who understand payroll, customer accounts, supplier relationships, pricing models and monthly reporting. This is not only a recruitment problem\u2014it is a business continuity problem.<\/p>\n<p>A mass resignation in a company can leave management scrambling to replace employees without fully understanding the knowledge that has been lost. New employees may fill the vacant positions, but they cannot immediately replace years of undocumented experience.<\/p>\n<p>If critical knowledge lives in people\u2019s heads, replacing headcount will not restore operational capability overnight. Recruiting someone with similar qualifications does not mean that person understands the company\u2019s systems, customers, exceptions and informal workarounds.<\/p>\n<p>CEOs should not wait for mass resignations before examining key-person dependency. The risk already exists; the resignations simply expose it.<\/p>\n<h2><span class=\"ez-toc-section\" id=\"Retention_alone_will_not_solve_the_problem\"><\/span>Retention alone will not solve the problem<span class=\"ez-toc-section-end\"><\/span><\/h2>\n<p>Good employees should be valued and retained. Fair remuneration, career development and a healthy workplace culture all matter.<\/p>\n<p>However, retention initiatives do not remove operational dependency. A company cannot build its continuity plan around the hope that key employees will never leave.<\/p>\n<p>Management should also resist the temptation to ask an AI tool to document everything automatically. Artificial intelligence cannot reliably distinguish between an approved process and an informal workaround without proper context and human oversight.<\/p>\n<p>AI does not know whether a shortcut is safe. It cannot decide who should approve a financial exception or accept responsibility for a control failure.<\/p>\n<p>The business must first understand how the work is actually being done. Only then can management decide what should be documented, improved or automated.<\/p>\n<h2><span class=\"ez-toc-section\" id=\"Follow_the_work_from_beginning_to_end\"><\/span>Follow the work from beginning to end<span class=\"ez-toc-section-end\"><\/span><\/h2>\n<p>A business process review should examine the real workflow, not the version described in an old policy document. The work must be followed from the first request to the final result.<\/p>\n<p>Who performs each step, and what information do they need? Where are the files stored, and which decisions require experience or judgement?<\/p>\n<p>Management should also examine where work slows down, which steps are unnecessarily repeated and what happens when the usual employee is unavailable.<\/p>\n<p>This exercise often reveals an uncomfortable truth. The indispensable employee is not necessarily the problem.<\/p>\n<p>That employee may have spent years compensating for disconnected systems, unclear responsibilities, poor templates and weak reporting practices. The person has kept the process working despite its weaknesses.<\/p>\n<p>Management may have mistaken repeated rescue work for efficiency. Once the real process becomes visible, the business can decide what should be simplified, documented, standardised, taught to others or automated.<\/p>\n<h2><span class=\"ez-toc-section\" id=\"Stronger_workplace_skills_reduce_dependency\"><\/span>Stronger workplace skills reduce dependency<span class=\"ez-toc-section-end\"><\/span><\/h2>\n<p>Documentation alone will not make a business resilient. Employees also need the practical skills required to take over the work.<\/p>\n<p>An important report may depend on advanced Microsoft Excel knowledge that was never shared with the team. Project information may be scattered across Outlook, Teams and personal notes.<\/p>\n<p>Procedures may exist in Microsoft Word but have not been updated for years. PowerPoint reports may be rebuilt manually every month because nobody created a standard reporting process.<\/p>\n<p>Better Microsoft 365 skills help employees create shared information, repeatable workflows and more reliable reporting. They also help employees identify errors and challenge results that do not make business sense.<\/p>\n<p>This becomes even more important when the company introduces artificial intelligence. Employees must still judge whether the source information, formula, process and final output are accurate and appropriate.<\/p>\n<h2><span class=\"ez-toc-section\" id=\"Where_ChatGPT_and_Microsoft_Copilot_can_help\"><\/span>Where ChatGPT and Microsoft Copilot can help<span class=\"ez-toc-section-end\"><\/span><\/h2>\n<p>Once the workflow is understood, tools such as ChatGPT and Microsoft Copilot can support knowledge transfer. They can help employees draft process notes, summarise approved information and turn meeting discussions into action lists.<\/p>\n<p>These tools can also help experienced employees explain their work to colleagues. They can support the creation of clear instructions, handover notes, practical training exercises and explanations of complicated formulas or procedures.<\/p>\n<p>This helps other employees become more competent and confident when performing essential tasks. It can also reduce immediate disruption when the usual employee is absent, leaves unexpectedly or is unavailable to answer questions.<\/p>\n<p>However, AI is only part of the solution. The longer-term priority is to cross-train employees, document critical processes and ensure that every essential role has at least one capable backup.<\/p>\n<p>AI can accelerate knowledge transfer, but it cannot replace succession planning or business continuity arrangements. ChatGPT and Microsoft Copilot should support the process; they should not be trusted to invent it.<\/p>\n<p>Sensitive information must be protected and outputs must be checked. Informal practices must not automatically become official procedures simply because an AI tool has written them professionally.<\/p>\n<p>Accountability must remain with named employees and managers. AI produces language; people remain responsible for decisions.<\/p>\n<h2><span class=\"ez-toc-section\" id=\"A_simple_resilience_test_for_the_CEO\"><\/span>A simple resilience test for the CEO<span class=\"ez-toc-section-end\"><\/span><\/h2>\n<p>Choose one process that the business cannot afford to interrupt. It could be payroll, month-end reporting, customer quotations, procurement, project billing or regulatory reporting.<\/p>\n<p>Ask the responsible manager to demonstrate how another trained employee would take over tomorrow. Do not allow the team to call the usual expert for help.<\/p>\n<ul>\n<li>Can they find the correct files and identify who owns each step? Can they explain how exceptions are handled and how accuracy is checked?<\/li>\n<li>Most importantly, can they complete the process without relying on information stored in someone\u2019s memory?<\/li>\n<li>If the answers are unclear, the business has identified a continuity risk. Address it before the resignation letter arrives.<\/li>\n<\/ul>\n<p>The objective is not to make experienced employees less valuable. It is to capture their knowledge, strengthen the wider team and reduce unnecessary dependence.<\/p>\n<h2><span class=\"ez-toc-section\" id=\"Resilient_businesses_make_knowledge_transferable\"><\/span>Resilient businesses make knowledge transferable<span class=\"ez-toc-section-end\"><\/span><\/h2>\n<p>A resilient business does not remove people from its processes. It removes avoidable weaknesses around them.<\/p>\n<p>It gives processes clear owners, documents important decisions and keeps information in shared and controlled locations. It also trains more than one employee to perform essential work.<\/p>\n<p>A resilient organisation uses Microsoft 365 effectively and introduces AI only where it adds genuine business value.
